Executive Search Market Update for April – June 26

A market that’s becoming more deliberate

This quarter has been defined by a more deliberate, insight-led approach to hiring across Scotland.

From boardrooms to portfolio companies, leadership teams are asking sharper questions about capability, cost and long-term impact. The result is a market that remains active, but far more considered than we’ve seen in previous quarters. Across executive mandates, candidate conversations and client partnerships, several clear themes have emerged.

A more cautious, strategic hiring environment

Caution continues to shape hiring decisions at senior level.

We’re seeing increased use of interim and day rate leadership, greater scrutiny around permanent appointments, and more discussion about total reward rather than simply base salary.

Cost pressures remain a reality, but they are not preventing organisations from hiring. Instead, businesses are taking a far more structured view of executive appointments, carefully weighing:

  • Risk versus return on senior hires
  • Flexibility versus permanence
  • Immediate business needs versus long term capability

Those approaching hiring strategically are gaining a clear advantage.

Leadership requirements are evolving

Artificial intelligence and business transformation are not reducing demand for senior leaders. They’re changing what organisations expect from them.

Across finance, legal and commercial functions, businesses increasingly want leaders who can navigate transformation programmes, combine technical expertise with strategic thinking, and drive cultural change while delivering measurable results.

This is particularly evident in technology and transformation appointments, where organisations are looking for executives who can build long term capability while successfully delivering major programmes.

Fit, insight and trajectory matter more than ever

At executive level, successful appointments are rarely determined by experience alone.

Three factors consistently separate strong hires from transformational ones.

Fit

Capability is only one part of the equation. The strongest appointments are those where leadership style, values and ways of working align with the organisation.

The question is no longer simply “Can they do the job?” but “Will they thrive in this particular business?”

Insight

Market context remains one of the most underused decision making tools.

The best hiring decisions are informed by:

  • How leaders are perceived within their market
  • Benchmarking against genuine peer groups
  • Real time feedback from candidates and industry networks

Without this level of insight, hiring often becomes reactive rather than strategic.

Trajectory

Direction frequently matters more than history.

Two candidates can have almost identical CVs, yet differ significantly in their motivation, ambitions and long term impact.

Understanding what an opportunity represents for an individual often becomes the deciding factor between a good appointment and an exceptional one.

Flexible leadership continues to grow

One of the clearest trends this quarter has been the continued growth of interim, fractional and flexible leadership models.

Demand remains particularly strong for:

  • Interim CFOs and Finance Directors
  • Fractional CFOs and Non Executive Directors
  • Transformation focused finance leaders

These executives are supporting organisations through ERP implementations, finance transformation, refinancing activity, mergers and acquisitions, and business scaling programmes.

It’s another indication that organisations continue to value agility while navigating uncertain market conditions.

High impact finance leaders remain in demand

Despite wider caution across the market, demand for experienced finance leadership remains strong.

Across current searches and candidate engagement, organisations consistently seek executives with:

  • IPO and listed company experience
  • M&A and growth expertise
  • Strong FP&A and commercial partnering capability
  • International and multi market leadership experience

At CFO and Finance Director level, businesses continue to prioritise leaders who combine technical excellence with genuine strategic influence.

Current market activity

Recent assignments continue to reflect both growth ambitions and transformation priorities.

Current and recent executive mandates include:

  • Transformation Programme Director leading a board sponsored technology programme
  • Chief Technology Officer within a high growth FMCG business
  • Finance Director for a profitable growth organisation
  • Managing Director appointment for a Scottish business

Each of these appointments reflects a consistent theme: organisations are investing in leadership to drive change, not simply maintain the status quo.

Confidence in the Scottish market

Having spent time with more than 110 executive leaders and partners this year, one message has remained consistent.

There is significant opportunity across the Scottish market.

Businesses continue to focus on strengthening resilience, improving financial discipline and sharpening strategic priorities. Executive search is playing an increasingly important role in supporting these ambitions, whether that’s building leadership teams, strengthening finance functions or appointing executives capable of driving meaningful transformation.

Looking ahead

As we move into the second half of the year, several trends are likely to continue.

We expect to see:

  • Continued selectivity in executive hiring
  • Ongoing growth in interim and fractional leadership solutions
  • Increasing demand for transformation capable executives
  • Greater emphasis on insight led hiring decisions

The executive market is not slowing. It is becoming more intelligent, more targeted and more strategic than ever before.
